AbstractPrior researches and managerial practice have over-emphasized employees’ performance whereas have ignored their occupational well-being. Moreover, a series of employees’ suicide scandals in China sharp the importance of how ethical leadership enhances the subordinates’ occupational well-being. Based on the social exchange theory, this study examined the main effect ethical leadership on subordinates’ occupational well-being as well as the mechanism between them. We collected 302 employees’ questionnaires and 34 group questionnaires in China. With the multi-level approach, this study applied hierarchical linear modeling to test the hypothesis. The results revealed that ethical leadership positively influences subordinates’ occupational well-being and this effect was partially mediated by distributive justice and interpersonal justice. Moreover, collectivism moderates the effect ethical leadership on employees’ distributive justice, interpersonal justice and employees’ occupational well-being.
